Q1. What should Sunita advise Anujs boss on how to counsel him ?

According to the given facts of the case it seems that Anuj was high in Dominance, low in influence high in steadiness and compliance. It has been seen that individuals who have are high in dominance usually tend to posess a fear of failure. Also it has been seen that individuals with high compliance seem to be fearfull of conflict. By going through the case it seems though it might be possible that Anuj is unaware of his team members actual viewpoints perspectives. Thus fist in our opinion Anujs boss should directly convey the actual viewpoints/ perception and problems being faced by his team members to Anuj. Thereafter, help him setting boundaries clarify to him of what does his job entail exactly. The objective behind this is to help him realise that his job is to get his employees to complete their respective tasks and not to force his opinions about their personal life on them. Since anuj is high on compliance therefore it might be possible that through the intervention by anujs boss he might oblige to his orders. Also anujs boss might have to explain to him the reason or rationale behind letting the employees work from home and giving them flexi time as he being high in dominance and compliance displays higher logical thinking and rationality.

Also he could help him (Anuj) prioritise his tasks. The objective of which it would be to help him realise that his priority is work completion and not to act as a watchdog on their administrative activities till the time the work is done ethically and within the guidelines set forth by the company. Since he is highly compliant and dominant individual he is likely to bind by procedures & methods. Also it would help him in realizing that
his lack of tolerance is the cause for lack of cooperation. In addition to that clarifying his job priorities to him would also help him in taking necessary action and lower reduce his fear of conflict specifically in the case where he is required to address the issue of harassment by one of the star performing employees. Through clarifying to Anuj what his job entails would help him in realisaing the difference between his earlier job role and current job. This would in turn help in realizing that his job here requires him to be a team player and not an individual contributor. It would also help him change his behavior of not letting juniors come forth and interact with clients.

Anujs boss can explain to him the various benefits of appraising the employee and employee satisfaction. Connect that to the increase in results and performance that is

likely to happen. As this would help him understand the fact that by letting the employees work from home he is not going to fail as a manager or person. This would help in lowering his apprehensions towards taking the appropriate actions. As by connecting it to higher results and better performance it would have lead him to reduce his fear of failure In addition to that since he is high in compliance and dominance this manner of communication would help him get motivated as it would help him in realising that through accepting the changes he would be able to produce higher quality results and also would not lose his opportunity to gain power and more results. This would in turn help in employee retention.

Q4. Sunita checked the personal file of Anuj and found that he had a brilliant career history with Infosys as a Technical Architect (individual contributor) in the BI area. Does this tell Sunita anything? Should there be a long term perspective in Sunita's discussions with Anujs boss?

IN our opinion its vital to take anujs past history of job into account. It has to be kept as a long term goal as this could be one of the major reasons why he is unable to become tolerant and acceptable towards his subordinates needs. Also keeping his previous performance in mind we can see wheather there has been a common error of recruiting wrong person for the wrong job Since working upon it would help in increase in his performance level and also in higher retention of the employees. For this purpose in the long run after conducting a thorough personality profile of Anuj, his training need assessment can be made. Based on that he can be trained in those behavioural aspects. Also he can be trained in leadership skills, senstivity and team building. Giving him leadership training would in addition also channelise his dominance need in a healthy manner. After giving him these trainings his appraisal system could include behavioural as one of the dimensions in his performance employment system in the long run to motivate him to be higher on influence as his success would then be linked other inviduals retention and performance.
One other way of handling the issue is to put some other person who meets the skill sets the manager and make him report to anuj and anuj would then report to his boss further ahead so that one is able or address the immediate and urgent issue of employee turnover at hand and at the same time retaining a highly skilled employee like Anuj. Another way of making use of his past performance in the earlier company is to find out looking at his previous records as to in what all areas is he good at. Then compare that with the current job if the two dont match then shift him to department where his skills are most appropriately

fill. Also try and make an individual performer role as he doesnt seem to be comfortable in a group. Looking at his past performances see whether he has skills for a manager. He might be a great performer but may not posess skills required for becoming a manager. If the two dont match then help him shift to another job in the organisation which require his skill sets. And give the job of a manager to another person who possesses both the required skill sets, knowledge and other job requirements. This would help in retention of employees in the long run.
