Introduction

Companys background
Google established on 4 September 1998 and the establishers are Larry Page
and Sergey Brin. Google company initial public offering on 19 August 2004 and
Googles headquarter located at 1600 Amphitheatre Parkway Mountain View CA
94043. In year 1996, they had searched an engine called BackRub.
Besides, in February 1999 Google has only 8 employees at 165 University
Avenue in Palo Alto. In year 2013, there are 47,756 full-time employees work for
Google. Google provides free websites searching services to users but company
earned profit from advertisement and create innovative product. Googles employees
had been given freedom on work and Google provide a very good workplace for
them. Googles workplace is considered a place for employees bring their whole self
go to work.
In additional, Google is famous with their development on employees quality
and performance. Google had implemented some employee-targeted programs in
order to grow their employees skills and performance. In fact, Google has run a
Googlers-to-Googlers program, known as G2G program. Google tend to get known
about their employees by running these program to increase their job satisfaction, then
further influence the job involvement even though job engagement.

Practice 1: Googlers-to-Googlers (G2G) education program
One of the Google company practices which related to our selected research
topic is Googlers-to-Googlers program, known internally as G2G. This program
invites Google employees (Googlers) from different departments participate in and
play teaching roles voluntarily. There are about 2,000 Googlers have taught classes
which involved 55% of companys official classes in year 2013. (Fast Company,
2013)
Purposes of Google to run G2G program are to grow Googlers skills and
sharing knowledge between Googlers in order to increase employees quality and
productivity. Employee productivity is a performance measure of both work
efficiency and effectiveness. (Robbin, DeCenzo & Coulter, 2013) Knowledgeable
employees are vital for a company since they have high work efficiency and
effectiveness. Furthermore, learning culture can be spread along the company.
Throughout this program, learning behavior can be built and Googlers can expand
their knowledge and skills by attending or participating in classes. Competitive
advantage can be gained when a company emphasizes on sharing knowledge across
the company and it is an age of knowledge worker. (Sameer, 2005) Knowledgeable
Googlers can benefit Google by their work performance such as investing new
innovative product and create new functional programme in future in order to help
Google survives in business competition. Thus, employee productivity can be
enhanced by running G2G program.
Besides, Organizational Citizenship Behavior (OCB) can also be built and
reached by Google through G2G program. Robbin et al. (2013) claimed that OCB is
discretionary behavior thats not part of an employees formal job requirements, but
which promote the effective functioning of the organization. Google implemented
G2G program will promote learning culture and encourage Googlers to perform the
teaching role which is out of formal job requirement. Robbin et al. (2013) also stated
that those organizations that have such employees who do more than their usual job
duties can be outperformed compare with those that dont.

Most of the employees may believe that put more extra efforts on work will
have higher chance to get salary increment, but there are only a few employees can
really do in this way, same goes to Googlers. G2G program is actually a hint for
Google to imply Googlers to do more extra things instead of just completed personal
job duties. G2G program can also be a chance for Google management to observe and
evaluate their employees. Cognitive dissonance happened when there is any
incompatibility or inconsistency between attitudes or between behaviour and attitudes.
According to cognitive theory, to reduce the cognitive dissonance, Googlers might
either start to put extra efforts on work and participate in companys program actively,
or rationalize that although they are not doing extra things but working at company
for a longer period can also get their salary increment.
G2G program is fresh enough for Googlers even though whole business world.
Googlers who are participating in G2G program can find the best of themselves.
Googlers can enhance their skills and show up more about their abilities throughout
the program to their managers or head of department as specific performance which
can make them a higher chance of promotion. G2G program requires Googlers play
extra teaching role as it is out of their usual job duties which enables Googlers to
develop their social network because they can make more friends while sharing the
knowledge and skills together. Robbin et al. (2013) noticed that job satisfaction is
employees general attitude towards their job. Googlers job satisfaction can be
enhanced by implemented employee-to-employee learning program. Danica and
Tomislav (2013) stated that work in better working condition will receive a higher
level of job satisfaction that difficult working condition. Google encourages their
employees to form a closer community and create a harmony working environment.
People are willing to cooperate with friends rather than distrustful stranger, but a
corporation team always comes across many departments, G2G program is a chance
for Googlers to make friends from different departments in order to have better
teamwork and doing tasks more efficiently especially significant for company future
growth. Besides, during G2G classes Googlers can also share the same interests, learn
the new things together. Thus, Googlers will be more interested on their job and
enjoying a comfortable working environment. Job satisfaction is increased when
Googlers community is formed and they do love their job and be more willing to
show up their abilities when doing project

Practice 2: ' Search Inside Yourself ' program


Another Google company practice which related to our selected research topic
is ' Search Inside Yourself ' program, it is also known as SIY program. This program
is developed by Chade-Meng Tan and taught in Google since October in year 2007.
SIY program is the most popular class in Google and this program received a lot of
good respond and feedback from participants.
Firstly, employee's behavior play important role in an organization. Employee
productivity is an evaluation of the employees performance on their work
effectiveness and efficiency. This program will help employees to pay more attention
in their work and think twice before they start to do something or make decisions. Not
only employees were attending SIY program, a lot of managers and high level
position of organization also attend this program. Throughout this program,
employers will be able to gain knowledge regarding the term of emotional intelligence
and how it affects their employees' job performance in the future. It is important for
employers to understand their employees attitude and behavior at their workplace to
ensure a smooth and well-performance working environment. Thus, employees will
have good work performance and employee productivity will be increased.
Besides that, SIY program encourages organizational citizenship behavior
(OCB) among employees. OCB is defined as the behavior that employees volunteer to
help others and benefit the organization. This program teaches Googlers being helpful
and friendly towards their colleagues. When they always avoid conflicts with
colleagues and give cooperation to the people they work with, they are able to
improve their relationship with others. Lending a hand to their colleagues on the
project is also considered an attitude that showing their kindness to the colleagues.
When they have a good relationship with colleagues and managers, they will work in
harmony. The flow of information between employers and employees will be
conveyed effectively and efficiently. This would help to curb and prevent any
disagreements or misunderstanding that is bound to occur in the future. Consequently,
the efficiency and productivity of an organization will be increased since OCB has
been built.

Furthermore, SIY program is vital in the workplace. This program will teaches
Googlers about the emotional skills because emotion can affect their thought and
behavior. According to Fred C. Lunenburg (2011), self - awareness is the ability to
understand one's own emotions and it allows individuals to know their strengths,
weakness, values and motives. Shahzad, Sarmad, Abbas and Khan (2011) found that
self-awareness can also be defined as the influence of an individual's own feeling on
their performance. By having self-awareness, Googlers are able to understand
themselves and their own ability. Emotion can be controlled by them if they know
themselves. Once Googlers have clear mind, they will always self-review so that they
would not do mistake and they will learn new things or skills to gain knowledge.
According to the researchers Howard Weiss and Russell Cropanzano (1996), there are
6 six common emotions in the workplace. They created a theory named Affective
Events Theory (AET) to explain the effect of these 6 emotions in the workplace:
anger, fear, joy, love, sadness, and surprise. Negative emotions may cause Googlers to
quit from work or turnover. Besides, positive emotion can let employees to be more
efficiently and perform their work well because when Googlers are in a positive
mood, they will have more creative ideas and done their work effectively. They do
love their job and think their job is interesting if they are controlling their emotion
successfully. As a result, rate of turnover and absenteeism will automatically be
reduced.
Presentation skills and communication skill have been developed throughout
SIY program. These skills help employees to communicate with their colleagues and
customers. In the SIY class, participants need to share their feeling, experience,
problems and happiness with another participant. Through this program, overall
company can communicate and co-operate well with others without having to
experience much difficulties or disagreement especially when they need to complete a
task together. When they are happier at work, they will more satisfy their job and have
high organizational commitment. They will volunteer to get the extra job and
challenge jobs. As a result, job satisfaction of Googlers is increased because they have
higher work performance.

Recommendations
Practice 1: Googlers-to-Googlers (G2G) education program
Since Googlers came from different departments of company, surely they must
have different behaviors. Employees with deviance and aggression behaviors will
affect their abilities to make effective decisions and unable to work well with others in
their jobs. Throughout this program, there might have some intentional employee
behavior that is potentially harmful to the companys image and may affect company
business. The company can take the disciplinary action to correct their behaviors in
workplace and prevent the influences of confidence of customers to company.
Next, the employees attitudes will also affect the work performance. Google
should observe every Googler and record their credit that they have done for the
company. For example, Human Resources Department can help their company to
review the Googlers performance and make some comments to do improvement.
Google can directly evaluate their behavior and attitude based on the report that
Human Resources Department have done. Then, the company can give rewards to
Googlers who have participated actively in this program as encouragement to them.
For this learning program, company can offer the chances to exchange
employees with other Google company from different countries to avoid employees
feel boredom of their work environment meanwhile they can learn new knowledge
and applied on their jobs. They will feel more determine to work for company and
satisfied with their own jobs. Besides, this will also improve the relationship between
companies and the business of company can be expanded.

Practice 2: ' Search Inside Yourself ' program


Through Search Inside Yourself program, a lot of benefit can be gained for
company and thus increase determination of company survives in business
competition.
Nowadays, employees coped with challenging works and faced to diversity of
the stress and pressure problem even though top manager level. Employee with low
self-monitoring will not capable to solve internal problem and cannot alter their
behavior. This will lead to proper choice that can be disastrous for company.
Throughout this program, the company can take action to the employee in order to
control and correct work performance. Thus, overall company can be self-motivated
to ensure a better performance and achieved a higher productivity.
Next, the employees attitudes also affect the work performance regarding to
the emotional intelligence. Therefore, Google manager can set up the employee
counseling to observe each of their emotion especially negative emotions to help them
think positively.
From the program, Google can encourage employees to confess their problem
with colleagues or counselor. So, employee will be able to control their own emotions
and feeling. This will also increase presentation skill and communication skill without
having much difficulties and disagreement when doing a task together. Therefore, this
will improve the relationship between companies and employee and attain the
company business goal.

Conclusion
First of all, Google had run Googlers-to-Googlers (G2G) program to grow
Googlers skills and sharing knowledge between each other. Throughout this program,
learning behavior can be built and Googlers can increase their knowledge and skills
by participating in this program. Besides, G2G program can promote learning culture
and encourage Googlers to perform the teaching role in order to build Organization
Citizenship Behavior. As Google provide comfortable workplace to their employees,
employees job satisfaction can be increased by implemented G2G learning program.
Furthermore, Search Inside Yourself (SIY) program had introduced by Google
to their employee too. SIY program helps employees improve their attention, selfknowledge and self-mastery on emotions and behavior when facing something upset
in working place. By using trained attention from SIY program, employee will be able
to create high-resolution perception into own cognitive and emotive processes.
Throughout this SIY program, OCB can be built and employers could gain knowledge
regarding the term of emotional intelligence and how it affects job performance in the
future.
In order to maintain Googles organization behavior, some perfect solutions
can be carried out by Google. Disciplinary action can be took to correct their
behaviors in workplace and prevent the influences of confidence of customers to
company. Therefore, the company should observe their work attitudes and give
rewards depend on their work performance. Google can send employees to other
countries branches to share their knowledge meanwhile they can learn new things
and applied on their jobs. Company can have self-motivation between employer and
employee to ensure a better performance on workplace and achieved a higher
productivity.

From this assignment, people have learned how a big corporate improve
employees working behavior through Management Principles to achieve corporate
objectives and goals. Google have applied many programs to enhance employees
behavior, attitude as well as their job satisfaction through Googlers to Googlers (G2G)
program and Search Inside Yourself (SIY) program. Apart from that, people are able
to understand how important Organizational Citizenship Behaviors to a corporate.
Based on two program that introduced by Google, it shows that OCB is mainly
important as it can affects employee working performance. So, an employee that who
practices OCB will typically be a strong character who maintains good intention
among colleagues. Last but not least, people could understand attitude that an
employee should have before work in particular company. So that people are able to
adapt themselves in this correct attitude and work in correct way.
