Executive Summary
Pharmaceutical industry is one of the most important sectors in Bangladesh. The scenario of
pharmaceutical industry can be described in two parts- before the Drug Policy Ordinance in 1982
and after the Drug Policy Ordinance in 1982.
Before 1982, there were 177 licensed pharmaceutical manufacturers in the country but local
production used to be dominated by the big multinational drug companies (MNCs) which
manufactured the lions share about 75% of the products, 25 medium sized national companies
manufactured another 15% of the products and 133 small local companies (LCs) produced the
remaining 10%. These multinational companies were fully armed with the technical know-how
for producing sophisticated essential drugs, but they were only engaged, to a large extent, in
formulation of simple drugs including many unnecessary products. At that time, the unregulated
drug market of the country had very favorable conditions for pharmaceuticals to over price their
products. That time local firms could not compete effectively with these multinational market
tycoons.
Beximco Pharmaceuticals is one of the pioneers of the pharmaceutical firms of Bangladesh that
actually gave a fight to the giant MNCs. Beximco Pharmaceuticals Ltd is a member of the
Beximco Group the largest private sector business conglomerate of Bangladesh. Beximco
Pharmaceuticals Ltd., the largest pharmaceutical as well as bulk drug manufacturer of
Bangladesh started its journey back in 1980 with manufacturing and marketing of licensee
products of Bayer AG, Germany and Upjohn Inc. of USA. After its initial years of struggle, it
broke ground with the launching of its own products (Aristovit-B Complex, Napa, Lactameal,
Tycil etc.) in 1983. The journey continued and barrier after barrier were crossed, challenges
were faced and overcome to transform Beximco Pharmaceuticals Limited into what it is at
present. It went for public issue of shares in 1985. The shares of the company are listed with the
Dhaka and Chittagong Stock Exchanges of Bangladesh.
Today, Beximco Pharmaceuticals Limited holds 10.0% of share in the domestic market after
competing with such Multinational Giants as Novartis, Hoecsht, Rhone Poulenc Rorer, Glaxo
SmithKline, Fisons etc. The total numbers of share holders are 47,811 and the total numbers of
employees are 2,700 plus. Beximco Pharmaceuticals Limited manufactures and markets a high
quality and cost-effective range of about 80 formulations covering all major therapeutic groups.
Beximco Pharmaceuticals Limited is the first company to receive National Export Trophy (Gold)
in 1994-1995, which was the very first year of introduction of such award by the government of
Bangladesh. This is the highest national recognition for excellence in Export. Beximco
Pharmaceuticals Ltd. Has also been awarded National Export Trophy (Gold) recently for two
consecutive years 1998-1999 & 1999-2000.It is the only company to be the record 3 times
winner of this award for its outstanding export performance.
Beximco Pharmaceuticals Limited has transformed its activities, culture, style and philosophy to
meet the demands of the new millennium. Business diversifications that are strategically
important for sustained growth are results of its vision of the future. A multi-million dollar
pharmaceutical formulation plant which will be fully up to the USFDA standard is being built.
On completion, this plant would be one of the most modern plants in this region. Several new
bulk drug facilities are being developed to backward integrate their high volume products.
Beximco Pharmaceuticals Limitedscommitment to its customers is to always offer them the best
both in product quality and services.
In this project we have tried to cover the HRM policies that Beximco Pharmaceuticals Ltd.
Follows. We started with the detail of the HR department of Beximco Pharmaceuticals Limited
and went through different functions that the HR department of Beximco Pharmaceuticals
Limited performs. We talked about the recruitment process, staffing process, appraisal policies,
training and development process, EEO policies, EHS policies, employee-labor relations and
employee turnover reasons in the HR part of the project. In the assessment and recommendations
part we have talked about leadership style, work environment, compensation including fringe
benefits that motivates the employees and empowerment details of Beximco Pharmaceuticals
Limiteds HR department. We also recommended some points that we believe Beximco
Pharmaceuticals Limited can exercise to be a more successful and a liberal employer.

Introduction
Background
Current world is changing quickly to face the challenges of competitive free market economy. To
keep pace with the trend, organizations need executives with modern knowledge. The practical
orientation in Human Resources Department (HRM) is an essential part of the HRM course.
Under this course the students are sent to gather practical knowledge about the HRM policies of
multinational companies, local renowned companies and other well reputed organizations as
well. The objective of this project is to analyze and understand the HRM policies of Beximco
Pharmaceuticals Limited, Bangladesh. The objectives as to why we are doing this project are
specified as follows:
To identify the various ways for improving the HRM policies of Beximco
Pharmaceuticals Limited, Bangladesh.
Scope
We strived hard to make this project a success. The information presented in this project included
information gathered from interviews of the HR executives of Beximco Pharmaceuticals
Limited, Bangladesh, surveys and the website of Beximco Pharmaceuticals Limited. We also
took help from different other websites that included credible articles about Beximco
Pharmaceuticals Limited, Bangladesh.
Limitation
We faced the following barriers while doing this project and are listed as limitations as follows:
1. Because of the current political instability of the country we could visit the Head Office
of Beximco Pharmaceuticals Limited only once.
2. Since the website of Beximco Pharmaceuticals Limited contains limited information, so
we got little help from the website.
3. This is the time of final examination, so we could not give much time to prepare this
report.
4. The HR executive denied providing us much confidential information when we
interviewed him as for the, the employee turnover ratio could not be known.

Beximco Pharmaceuticals Limited was founded in 1976 and started operations in 1980,
manufacturing products under the licenses of Bayer AG of Germany and Upjohn Inc. of USA. It
has now grown to become a leading pharmaceutical company in Bangladesh, and it supplies
more than 10% of country's total medicinal needs. Today Beximco Pharmaceuticals Limited
manufactures

markets
its
own
branded generics for
several
diseases
including AIDS, cancer, asthma, hypertension, and diabetes in both national and international
markets.
Today Beximco Pharmaceuticals Ltd is a leading manufacturer of pharmaceutical formulations
and Active Pharmaceutical Ingredients (APIs) in Bangladesh. The company is one of the largest
exporter of pharmaceuticals in the country and its state-of-the-art manufacturing facilities are
certified by global regulatory bodies of Australia, European Union, Gulf nations, Brazil, among
others. The company is consistently building upon its portfolio and currently producing more
than 500 products in different dosage forms covering broader therapeutic categories which
include antibiotics, anti hypertensives, anti diabetics, anti retrovirals, anti asthma inhalers etc,
among
many
others.
With decades of contract manufacturing experience with global MNCs, skilled manpower and
proven formulation capabilities, the company has been building a visible and growing presence
across the continents offering high quality generics at the most affordable cost.

The Companys products are sold to retail outlets, medical institutions and other pharmaceutical
manufacturers in Bangladesh, in regional markets such as Sri Lanka, Nepal, Bhutan, Vietnam,
Cambodia and Myanmar and in other markets overseas, principally in East Africa, Pacific Island
and Central American countries and South East Asia, including Singapore and Hong Kong.

Management
The Management Committee comprises operational heads and representatives of the Board and
Executive Committee and is chaired by the Managing Director. The Management Committee
meets on a monthly basis, is responsible for implementing the decisions of the Executive

Committee and supervising the day to day affairs of the Company and reports to the Executive
Committee at least on a quarterly basis Mr. O.K. Chowdhury, Mr. N. Hassan, Mr. R. Reza, Mr.
A. Nawaz and Mr. A.U. Ahmed, whose profiles have been outlined previously, are also members

Mr. Rahman heads the industrial operations of the company, having joined the organization in
1993. He is a pharmacist graduate from the University of Dhaka and has 38 years experience in
the pharmaceuticals industry, having worked for multi-nationals including GSK, Squibb, Cipla,
Astra and Hoechst.

In the above diagram we can see the organization structure of Beximco Pharmaceuticals Limited.
Which is a hierarchy structure based on department. It has long chain of command and narrow
span of control. This clearly shows us that one way communication take place and it take a lot of
time to for higher end to communicate message to lower end. Due to this the whole
communication process has slowed down. It is a typical centralized organization structure. This
means that the Vice-Chairman and CEO have all the decision making authority. Therefore, all the
decisions are taken by them.
Product/services
1. Allergic Disorders: Beximco Pharmaceuticals Limited has a strong focus to offer
treatment solutions for both seasonal and perennial allergic rhinitis. The journey of
Beximco Pharmaceuticals Limited in this arena began with the licensing arrangement
with Bayer AG of Germany for the manufacture and marketing of Incidal in Bangladesh.
Products in this category also include a proprietary drug, developed by the R & D team at
Beximco Pharmaceuticals Limited and provide 24-hour relief of allergic rhinitis with
congestion (marketed under the brand name Pretin D) Beximco Pharmaceuticals
Limited will continue to build on its tradition of launching the generic versions of all the
research molecules in this category.
2. Analgesics & Antipyretic Beximco Pharmaceuticals Limited is the largest provider of
analgesic medicines in Bangladesh, led by the strong performance of Napa, a preparation
of paracetamol. Paracetamol is the safest analgesic in the world for more than 50 years.
Napa is the number one brand in terms of unit sales in Bangladesh and is available in 13
forms and strengths.

8. Endocrine & Diabetes: Beximco Pharmaceuticals Limited offers wide range of products
ensuring effective treatment of type IIdiabetes. It has the generic versions of all the
leading research molecules includingGlipizide, Gliclazide, Metformin, Glimepiride,
Pioglitazone Repaglinide etc.
9. Muscloskeletal: Osteoarthritis, Rheumatoid arthritis, Muscle spasm, pain of
musculoskeletal origin is some of the diseases that limit the activities of daily life of
millions of patients Beximco Pharmaceuticals Limited with its wide range of products in
the musculoskeletal category offers effective treatment solution for those patients
10. Oncology: Beximco Pharmaceuticals Limited manufactures a generic version of
Tamoxifen (Tamona) which is being used successfully world wide for the treatment of
breast cancer disease. The company also has a proven drug for the treatment of nausea
and vomiting associated with cancer therapy.
11. Vitamins & Minerals Supplement Beximco Pharmaceuticals Limited 's many brands in
the vitamins and nutritional supplement category has gained trust of the physicians in
treating various vitamins and nutritional deficiency symptoms.

Competitor Information
In Bangladesh the pharmaceutical sector is one of the most developed hi-tech
sectors which are contributing in the countrys economy. The national companies
account for more than 65% of the pharmaceutical business in Bangladesh. Except
Beximco Pharmaceuticals Limited o t h e r l e a d i n g c o m p a n i e s a r e : Square Pharma,
Incepta Pharmaceuticals, Navana Pharma, Opsonin Chemical Industries Ltd., and
Aventis Pharma Ltd, Incepta, Glaxosmithkline etc. They compete on the basis of
price. As they produce similar types of medicine they try their level best to keep the
cost of production low which will enable them to offer more attractive prices to
customers. This will allow them to remain competitive in the market.

Recruitment process
Beximco Pharmaceuticals Limited has a very smooth functioning recruitment system.
Recruitment is done by the HR department. Basically the rules and procedures are laid by the top
managers and conducted by the middle managers.
Some important points regarding recruitment practices in Beximco Pharmaceuticals Limited are:
Recruitment source : Beximco Pharmaceuticals Limited recruits its employees from the internal
and external sources. Usually Beximco Pharmaceuticals Limited goes for external recruitment as

they believe in bringing new viewpoints & ideas and saving training cost by hiring experienced
people, etc.
External sources are
1. CV Bank: The unsolicited applications stored in the data bank are consulted. If the quality of
a person matches with the requirements mentioned in the position description, then he / she is
called for interview. If not, then the third step is followed.
2. Employment Agency: Beximco Pharmaceuticals Limited contacts employment agencies for
recruiting their Executive posts mostly. An agency can screen effectively only when it has a clear
understanding of the position it is trying to fill. Thus it is very important that Beximco
Pharmaceuticals Limited be as specific and accurate as possible about the executive post
Beximco Pharmaceuticals Limited is trying to fill.
3. Employee referrals: In the context of Bangladesh employee referrals is used a lot in case of
recruiting employees. This method is undertaken in case of recruiting junior executives or for
hiring employees of lower level. This is not the usual method for hiring top level employees or
managers like senior executives.

the same post had they known the name of the organization. This is why the company kept the
identity open in their recent job advertisement when the quality of the candidate was a very
important factor to consider. By revealing the Beximco Pharmaceuticals Limited identify, the
company attempts to attract the best potentials among all the others.
Sometimes due to shortage of time Beximco Pharmaceuticals Limited often has to recruit from
internal know sources since it is less time consuming.

1. Job Posting:
Beximco Pharmaceuticals Limited publicizes the job openings to its internal employees by
posting open jobs. In this ways Beximco Pharmaceuticals Limited intends to fill its empty job
positions by employing employees from within the company. The purpose of job posting is to
encourage employees to seek promotion and transfers and help the HR department fill internal
openings easily with less effort. Job posting is most common for lower level clerical, technical
and supervisory positions.
2. Succession Planning:
Beximco Pharmaceuticals Limited is operating at huge prospect worldwide. So, its important
posts should never be unemployed even for a day. That is why Beximco Pharmaceuticals Limited
Beximco Pharmaceuticals Limited has ready employees to fill the most important executive and
top management level posts. In case of emergencies these ready employees from within the
company take over the post and act accordingly.
When Beximco Pharmaceuticals Limited recruits some employees it does not give direct
appointment to them, it follows provision system were the employees are given a time frame of
usually one year to match with the job environment. After that Beximco Pharmaceuticals Limited

Staffing Process
There are many selections and staffing devices use in the organization. Staffing and selection is
the process of gathering information for the purpose of evaluating and deciding who should be
employed in which particular jobs.
1. Screening and Short-listing Applications: The responses to the advertisements are sorted and
screened. The CVs as well as the Covering letters are judged. In the covering letter, the style and
language of writing, the emphasis put on the areas asked for tin the advertisements and the
quality of the letter (whether it is specifically tailored to the advertisement or just a standard

response) are the aspects that are judged. Different weights are assigned to the selection criteria
mentioned in the man specification depending on their relative importance. (For example,
educational institutions like IBA, BUET are given the highest weight among the local ones and
the foreign universities of UK, Australia, etc. are put at par with the best of the country). Based
on the presence of these factors to the desired extent (experience, educational degree, computer
literacy, etc) the cumulative weights for all the applicants are counted and the short list of a
sizable number of the top most candidates is generated. However, the HR officials also study the
CVs with the respective line manager to check whether any valuable deciding parameter is
missed that are mentioned in the CVs. Then the candidates selected in the short list are called for
the written test.
2. Written Test: Written test is not a regular part of the normal recruitment process. It is conducted
as and when required. Previously no written test was taken for the management employee; the
applicants had to go directly through the interview process. After the introduction of the manager
trainee program, the written test before the interview process has proved to be effective and a
useful tool to select the desirable candidates. The written test includes psychometric test, test on
behavioral competency, and written test on communication skills. The candidates are called for
the preliminary
3. Selection Interview: The interview process is a three-tier one. A preliminary interview is
conducted which follows the elimination method. After that, the second interview takes place
with a very few number of candidates. Then, the finally selected person is called for the final
interview. The interview time is kept convenient for the candidate especially if s/he is working
elsewhere at the time of interview. In that case the chosen time is after the business hour.
Type of questions commonly asked in Beximco Pharmaceuticals Limited :
What work experience, training, or other qualifications do you have for working in a
teamwork environment?
Based on your past work experience, what is the most significant action you have ever
validate the information received from the candidate via their resume and the interview.
Speaking to the candidates manager or other people whom they have worked with should also
check internal candidates. The opinion of a referee who has worked can for an extended period is
likely to be more accurate than the assessment from one to two hours of interviewing.
The candidates immediate supervisors are needed to be contacted. Permission should be
obtained to contact the candidates referee especially if their current employer is contacted. It is
not unusual for a candidate to be uncomfortable with the organizations speaking to a current
employer. If they are uncomfortable, an alternative person other than the current employer has to
be chosen by the candidate (work colleague, for example). Unless the candidate is a graduate or
school leaver with no prior work experience, only contact work related referees should be
contacted. At least two reference checks should be done, however the more the better.
There is a sample reference-checking guide that is more or less followed. It is important to
prepare a reference check guide that asks the referee about the key skills, competencies and
experience required for the position. Reference checks need to be done by line manager or
personnel of the HR department.
During the interviews, the candidates would have given some examples of incidents, tasks or
projects that can be asked about. The referee should be asked what the candidate did in those
examples, which ascertain whether the information received from the candidate is consistent
with that of the referee.
Subjective questions may not always be a reliable guide; however it can be useful to get the
referees opinion on areas such as quality and quantity of work, strengths and weaknesses etc. a
format of Reference Checking Guide is presented in Appendix-1.
5. Employment Decision: If the candidate has no problem with the stated terms and conditions of
the job and the organization mentioned and discussed in the final interview, s/he is offered an
application blank. The application blank is a standard format of employee-information that
includes all the information the organization needs regarding the personnel. The candidate has to
fill this blank and submit this to the company along with a CV.

6. Pre-employment Medical Check-up: After submission of the application and the CV, the
selected person has to go through full medical check-up that guarantees her/his physical fitness
to perform the job successfully. A medical practitioner who uses a physical capability analysis
that assesses the candidate against the physical capabilities documented for each role conducts
the medical. A medical is also appropriate for internal candidates if they are applying for
positions that require different physical capabilities.
7. Offering the Role: Once the health check-up is done, the candidate is given an offer letter
specifying the salary package, job responsibilities, utilities that will be provided by the
organization. Even at this stage the selected candidate has the chance to withdraw her/himself
from the job offer. s/he is always free to discuss whatever difficulty may arise regarding paystructure/facilities, etc. the door of HR is kept open for any sort of relevant discussion.
8. Verbal offer: The verbal offer of the role to the candidate is given once the medical and
reference checks have been successfully completed. The discussion should cover the following:
Tell the candidate that you would like to offer them the role.
Congratulate them.
Tell them the remuneration package that is being offered, including superannuating.
Ask them if they are happy with it.
Ask them if they verbally accept the position.
Tell them that we will be sending them a written letter of offer and introductory
package.
9. Written letter of offer: A written letter of offer must be forwarded to the candidate. Once the
candidate has verbally accepted the position, the appropriate letter of offer is organized. This
letter should be sent to the candidate within two days of making the verbal offer. An introductory
package will be sent to the successful candidate, along with the letter of offer. At least one week
before the person commencing in their new position, an appointment notice will be placed on
notice boards and/or the internet.
Managerial Job Selection System: Managerial job is a vital post for each and every
organization. When an organization select a person for managerial job he/she must identify
them self accurately. They need to do mental ability test and personality test by assessment
center. Assessment center has some characteristics. Beximco Pharmaceuticals Limited follows
those characteristics. DBBL evaluated a manager by giving them assign job, situational
problems, role-playing decision makes, case study, management games, etc. it has a high

validity and it can also predict both long and short-term success and advancement in
management position. Beximco Pharmaceuticals Limited doesnt recruit new or fresh
graduates for managerial post. It recruit at least 5 years experienced employee for managerial
post.

Here the stages of training are prepared initially. Then the standards are set for every stage.
Finally, the necessary equipments for training are decided.
Once the planning is complete, the practical implementation takes place and in Beximco
Pharmaceuticals Limited the HR executives do the work of implementation.
3. Evaluating the results
Finally when the results of the training activities are in hand they are measured against standards
that were set earlier. Finally they take steps of improvement if required.
