1. What are the factors that Jose should keep in mind while taking a decision on his
future relationship with KPM?
Some of the factors that Jose must consider while taking a decision on his future
relationship with KPM are:
It is a family business and hence the board decisions etc. would be very much
different from a normal firm
Digital revolution and the need for PVC paper (which is not clearly mentioned in
the exhibits)
Importing paper from the foreign countries
Use of Old technology and shortage of skilled labour in KPM
Cost- Power shortages can-not be controlled by the management of KPM which
may increase the costs and in-turn affect their net income
Dependence on internal auditor and Maverick engineering head
Exchange rate policies
Paper production process which emits Green-house

2. What are the transformational leadership traits that Jose has displayed or and
fails to display?

Determination: Jose displayed determination and perseverance during critical times.


For example, losing an opportunity with Kellogs, though it disheartened him, he did
not let it bring him down. His perseverance got him another opportunity with Brown
Boveri

Attributes: Jose liked challenges and often enjoyed them. He saw them as
opportunities to learn and grow. He was open to learning and he welcomed new ideas.
He often had the constant pursuit for knowledge gaining and never missed an
opportunity. He had the attributes of a transformational leader

Motivation: Jose was internally motivated and also had the capability to motivate his
team and get the results. For example, in KPM, he handled an alien team and
motivated them to produce good results. He is an internally driven person and he is
efficient in motivating his team as well

Influence: Jose had an influence over the workers and established himself as a leader
to an extent that they called him Chettan. The CEO commented that Jose brought in
new confidence and that the company was willing to go to any length for success.
This is a simple indicator that Jose not only gave them a direction but also influenced
them and motivated them to seek success by working hard

3. How effective is the direction setting, creating alignment and creating


engagement done by Jose so far?
Direction setting:
Jose took over a company that was fraught with great inefficiencies despite finding it
daunting
He inducted the maverick engineer and the auditor to the top management, and gave
them proper direction to produce results
They operationalized the idle machines and increased capacity utilization and asset
turnover
The other parameters where the focus was set were Production shortfall based on
owned capacity. It was brought down from 64% to 17% in 4 years
Creating Alignment:
He created some order and structure in the company
He inducted top performers to the top management showing the other employees that
good performance will be rewarded, which did not exist previously. It was an
autocratic style of leadership, with Francis making all the decisions
Creating Engagement:
He brought about changes in the company as opposed to an autocratic style of
management which gave the employees a sense of empowerment
He was very affable and everyone in the company from the CEO to the workers liked
him. He was approachable creating
He also brought diversity into the management by including the Maverick Engineer
and Auditor which otherwise was following a family business style
He was able to build in confidence among the employees, empowered them to
perform and had a very focused business like approach

4. What role should Jose play in KPM in future and how?

He should make the employees to work harder by triggering the information and
knowledge to them
Effective training and coaching would give them confidence that they can achieve
results
He must set proper goals to the employees and set direction to them. He must
establish a positive environment, but a competitive one for better results
He could make some influential family members to give speeches so it would
affect the employees in a positive way and would increase their confidence
He must draw lines and clearly define the individual roles of the family members
and instruct them to stick with their roles. This helps in evading unnecessary
conflicts and interference
He must introduce a system for performance management for clarity regarding the
performance of the employees which will motivate them to work harder and also
he must give rewards and appreciation to better performing employees which will
take care of external motivation
