Motivation is a critical driving force of an organization in achieving objectives of the

company. From the pavement shop owner to multinational company, practice it in their
own ways whether the decision makers are aware of or not of the motivational theories,
yet realizing only the psychological aspects of the workers. In a nutshell motivation is all
about identifying the psychology of individual employee or a segment of employees &
positively directing and setting up a purpose of employees’ behavior aligned with
organizational goals, addressing their needs correctly.

Sierra Readymix (Pvt.) Ltd.(SRL) as a subsidiary of Sierra Construction Group (SCL) of


Companies where the Director /General Manager (D/GM) of SRL was given a certain
level of autonomy from mother company, resulted in 5 years of high pace development &
expansions of SRL to Northern Province & Southern Province due to commitment of
D/GM. SRL Management team is also employing incentive schemes to Marketing &
Sales team. Where it was later expanded to production team as production incentive for
over 3000m3 productions per month, to increase commitment in 24 hour corporate
projects like Outer Circular Highway Project. As the company is geared to contest for
Cleaner Production, Productivity Awards and achieving ISO 9001, ISO 14001 within a
10 month short span, various motivation programs were identified & implemented. Such
programs included interdepartmental 5 “Productivity Teams” working to eliminate issues
of the company & increasing productivity & report at monthly meetings of the outcome.

Most motivational aspects identified by the SRL management is successful as it being a


Medium scale company with about 123 employees distributed in 3 factories in 3
provinces where output/labor ratio is high- as inherent in readymix industry. D/GM being
a “active figurehead” & a father figure bear Deference & Plant Manager with Dominance
try to hold the workforce equally motivated as the impact of them in each perspective is
dependent on inherent values of employees in voluntary positive behavioral modification.
In the Team brainstorming system which is commendable, provided only solutions which
is passed onto the management to implement where it would have been more effective if
relevant teams who came up with the ideas be in charge of executing & analyzing
feedback with the backing of the management where delegation of authority &
decentralization would have inevitably have a positive impact. As there would be
reluctance to take responsibility by bringing out new ideas & managing concepts,
incentives & recognition can be used as the motivational factor apart from the
psychological satisfaction derived by the team members. In an instance like that that the
proposing team with the positive feedback of the management will ensure smooth
implementation and it would be a successful strategy in change management as internally
derived changing suggestions would have lesser resistance & workforce would be much
motivated.

In developing a motivational strategy


Deference & Dominance centered management strategy given by top management &
team based integration where possibly rival departments improve synergy and can be
further improved by delegation of authority of team members who are in ground level &
with certain level of negative attitudes as leaders in promoting, & closely supervised by a
management level team member where motivators such as recognition, delegation &
hygiene factors such as Company policies, supervision will play a prominent role in
improving performance & change management itself.
