A Qualitative Analysis on the Effect of Establishing Leadership in Employer-Employee
Relationships in SkyCable Corporation

CHAPTER 1
INTRODUCTION
Draft

I. Background of the Study

Over the course of the century, the Philippines’ telecommunications sector has
exponentially expanded. Multiple providers such as Globe Telecom and Sky have established
themselves in the country as a result of the growing demand for communication and connection
across borders. For the fourth year in a row, a report released by The Digital in 2019 revealed
that the Philippines was the world’s top user of the internet and social media sites. Filipinos
spent an average of 10 hours per day online. That being the case, there is fierce competition in
the telecommunications industry, solidifying the crucial role of a devoted and highly functional
team in rendering quality service to consumers.
At the core of every prolific institution is an organizational workforce characterized by
high-yielding job motivation and performance. For the longest time, interactions between
employees were labeled as “grapevine communication,” deemed as informal and insubstantial
because if it did not follow a structured approach guided by formal organization policies and
such (Mikola & Valo, 2019). However, researchers and companies have shifted opinions. There
is a current trend in modern human resource management models which highlights the
overlapping relationship between psychological and physical variables of the workplace and
company success. The researchers’ analysis is anchored to a selection of theories, namely
Herzberg’s Two Factor Theory and Weiss and Cropanzano’s Affective Events Theory, which
insist on communication and the workplace environment as intrinsic factors of employee
engagement and commitment. It is also grounded on the Situational Leadership Theory which
the personnel of SkyCable Corporation, focal subjects of the study, adheres to in handling
company operations and conflicts. Notwithstanding the numerous bodies of literature that pivot
around the aforementioned concepts, there were no studies found to explore these within the
continuously prospering industry of telecommunications in the Philippine context. The
researchers contend the significance of bridging this gap through concrete methods of data
collection for the benefit of its stakeholders.

II. Statement of the Problem

Leaders and employers in companies are in charge of providing direction, implementing
plans, and motivating people using the different types of leadership styles. With the complexity
of today’s business world, one of the biggest challenges they face is the failure to communicate
(Moses, 2017). It is through this analysis that the researchers will study the leadership style that
SkyCable Corporation uses and how it affects them as a telecommunication industry. A sample
of employers and employees will be surveyed regarding their communication, work
environment, and the needs of the workers to be able to answer the questions stated below.
Similar to this, a study was conducted in the city of Nairobi that focuses on employee work
performance in Mobile Telecommunication Firms. Students in the University of Nairobi
conducted the survey to be able to enlighten managers on the various workplace environment
factors that may affect employee performance and create necessary improvements. Due to their
limited time and resources, the research was only limited to only Nairobi City County and
advised other researchers to identify more work environmental factors not covered in the study
for insight. With this, the paper will be discussing the relationship of employers and employees
in the SkyCable Corporation along with the effects of its leadership styles to the work
environment and overall communication in the company.
The intention of the research paper is to determine the solidity of the relationship between
employers and employees in SkyCable Corporation and how the relationship further enhances
communication in their company. The overall onus is to discuss the different types of relations of
employers and employees and see which ones positively affect SkyCable to better the company.
This study seeks to answer the research question, “How does the relationship between employers
and employees improve communication in the telecommunication industry particularly SkyCable
Corporation?”. Furthermore, sub-questions to be asked in the paper are, “How does the work
environment affect one’s leadership style in the SkyCable Corporation?” and “How does the
situational leadership style adapt to the needs of SkyCable Corporation’s employees?”
Formulating these questions give way for the researchers to further examine the work
environment as a whole in the corporation instead of limiting the question to communication
only. Additionally, the inquiries will provide insights on the specific leadership style that the
corporation utilizes to determine how the style adapts to their employees.

III. Scope and Delimitations

The focus of the study will be on the importance of establishing leadership in the
relationships of employers and employees in SkyCable Corporation. The researchers will focus
on this specific telecommunications company and gather data from the SkySable Corporation
specifically. This company was chosen after narrowing it down from the original approach of
researching both ABS CBN and SkyCable Corporation. Narrowing the population size down to a
specific company will allow the data to be more specific and reliable, seeing as all data will be
coming from one company, all managed with the same set of rules and regulations. Researching
on two companies would mean exploring two completely different companies with different
work environments and leadership styles. The researchers will only be considering the position
of a certain worker i.e. if they are employer or employee.
The researchers method of gathering data will be an online questionnaire given to
employees and employers at SkyCable Corporation. Questions in the online questionnaire will
only encompass questions that pertain to employer-employee work relationship, work chemistry
as well as if there is a presence of effective communication within workers that make for an
uncomplicated and simple interaction among the workers. The population that the researchers
will look at will be 50 workers from SkyCable Corporation all chosen using random sampling.
We will divide the 50 workers into two groups, employers and employees. Employers will be
considered these people in the company that hold positions such as supervisors, department
heads, department managers, project heads and team leaders. Employers mean that this
individual is in charge of a group of people and is considered as the “leader” or to whoever the
employees report to. Employees will be those workers that are working under these employers
and work for a specific team or department. There will be 25 employers and 25 employees
chosen through stratified random sampling. There will be two different online questionnaires,
one for employers and employees seeing as how their roles and responsibilities are different. The
online questionnaires will be constructed by the researchers, exploring how these employers and
employees work as a unit as well as how the employers leadership style affects the employees as
well as how the work environment affects how employers handle employees. They will be
interrogating employees on how effective the situational leadership is when discussing and
relating with their employers.
External factors that can affect the company such as competition, technological and
social advancements, economic, and political factors will not be discussed for the sake of
keeping the research specificified to the employers and employees of the company and their
relationship. The internal factors that will be discussed will be the human resources aspect of the
company as well as the work environment of the company. The rationale as to why researchers
decided to discuss the work environment of the company and how this affects the employees will
be further discussed in the significance of the study. Keeping the research specified to these
factors will allow the researchers to narrow down the data needed to be assessed. Once
employers and employees have finished the survey, they will no longer be investigated and the
information asked of them will strictly be work related and be done in an anonymous manner.

IV. Significance of the Study

There are different reasons as to the importance of establishing leadership in the
relationships of employers and employees in the telecommunications industry, specifically
SkyCable Corporation. Firstly because it promotes stronger communication. SkyCable
Corporation in particular makes use of the situational leadership style, meaning that the leader’s
approach varies depending on the current needs of the organization, in order to implement this
the employers and employees both need to communicate with each other efficiently and
effectively. Secondly it greatly impacts the work environment, for example in Globe
Telecommunications, employers encourage to have a balanced life, fulfilling their work while at
the same time address their other needs, this is shown through the in-house facilities they have in
the main office that include having a pharmacy, salon, bank, gym, carwash, coffee shops, and a
lounge (Globe, 2018). Lastly, it facilitates better adaptability with the utilisation of situational
leadership, since the employers have to adjust based on the given circumstances that the
company is under.

V. Definition of Terms
1. External factors - Pertains to competition of the company, economic and political
environment as well as technological and social changes or any factors outside the
business.
2. Employers - A person or organization that employees people or provides work for
employees that are under their functional area in the business.
3. Employees - A person employed for wages or salary, especially at non-executive level.
4. Telecommunication Company - An organization that provides data transmission services.
5. Work Environment - Pertains to a place of employment, the immediate surroundings of
the workplace, culture, and may include employee benefits as well.

VI. Framework
The Two Factor Theory developed by Frederick Herzberg claims that there are two main
factors which are attributed to the motivation levels in a workplace. These are motivation and
hygiene. Motivation factors are intrinsic facets which correspond to the psychological effect
work has on employees, including purpose and achievement. These increase job satisfaction. On
the other hand, hygiene factors are extrinsic aspects which discuss the benefits received by the
employees and the overall work environment. These prevent job dissatisfaction. (N.A., 2018).
Howard Weiss and Russel Cropanzano’s Affective Events Theory highlights the
relevance of an employee’s emotions or mood at work. Emotions are a critical aspect of
decision-making and therefore affect the way an employee can handle situations at work. If an
employee and his corresponding employer does not have a good relationship, anger and tension
can arise between the two which is exhibited through job satisfaction, organizational
commitment and job performance (Lombardo, 2018).
The Situational Leadership Theory was developed by Paul Hersey and Kenneth
Blanchard. When outlining this leadership style, it is noteworthy how this kind of leadership
depends on the behavior of the employee and the ability of the leader to adapt. In this theory, an
employee with no motivation to work and skill needs much coercion by the leader and an
employee with both simply needs observation in their work. (Ghazzawi, 2017).
The theories presented provide the researchers with perspectives from specialists in the
field. It gives insight in identifying and understanding the different factors of communication and
the workplace environment that contribute to the staff members’ performances. It also serves as a
touchstone for the researchers in the formulation of their survey questions.
