ABSTRACT

Workplace diversity is very important as most of the businesses are now globalized and every
business needs diverse workforce to sustain and survive in this extremely competitive and
digitalized world.

Now diversity affects the organization in such ways that it is responsible for increasing the talent
pool for the organization as in a diverse organization people from various cultural values and
backgrounds as they bring different exposures and knowledge to the table which leads to
innovation in operations to improve performance of the organization.

Then the organization if able to use the workforce correctly is able to generate a lot of idea which
makes the organization more and more productive as the employee morale is increased
tremendously so the productivity of the organization is increased as well as the employees get to
share their experiences and ideas with the leadership so they feel valued.

On the whole this report will concentrate on a diverse organization which will be revealed later
in the report a research will be conducted on a small scale to see how the organization is
implementing the polices of diversity what difficulties it faces and how the challenges can be
curbed in order to get the job done so that diversity does not become a problem as different
people have different perceptions

RESERCH QUESTIONS AND HYPOTHESIS

Diversity and equality as stated earlier is the core for success of any organization with the
increase in globalization so diversity and equality is not limited to global firms only so we will
start this project by choosing an organization and we will design our aims and objectives around
it so we have chosen Earnest and Young (EY) in this case

BACKGROUND OF PROJECT

EY is a renowned accountancy firm and it is among the big four firms of accounting it
was able to achieve that status because at EY, they accept that "lone the most elevated
performing groups, which amplify the intensity of various assessments, points of view, and
social references, will prevail in the worldwide commercial centre." The association was the first
of the Big Four to dole out full-time, accomplice level administration to decent variety enlisting.
From that point forward, the quantity of ladies in top official administration positions has
expanded by over 20% and projects, for example, EY Launch have started, which is for
ethnically various school first year recruits, sophomores and students from other schools, and
manufactures attention to bookkeeping as a significant and expert administrations as a calling

PROJECT MANAGEMENT PLAN THAT COVERS VARIOUS ASPECTS
INCLUDING COST, SCOPE, TIME, QUALITY, COMMUNICATION AND
RESOURCES

Project management plan includes the various aspects such as cost, time, quality etc.
which must be determined in order to follow pre-determined actions and plans in desired
manner. For this, project management is held liable to make suitable plan, organise, implement
and closing team work with a clear objective of achieving pre-determined goals within allotted
time frame. To prepare an effective project management plan, the managements requires
considering following aspects which determine the future growth and success in project:

Cost: This is a most crucial aspect which directs management to execute pre-determined
activities without facing any interruptions due to lack of financial resources. For this, the
management must require to arrange and manage funds for better utilisation (Coker, 2014). It
determines the functions of manner which includes planning of funds, cost budgeting, controlling
expenditures etc.

Scope: EY is a UK-based company which is engaged in selling wide range of consumer


products in UK and other nations. It is operated at global level with having more than 400 brands
which includes Axe, Dove, and Omro etc. due to which the scope of company's project is much
wider.

Quality: It is valuable aspect which can easily attracts buying behaviour of targeted
people without investing much money in promotional activities. Due to this, the company should
take quality as main priority during execution of pre-determined project activities. For this,
management should develop training and development programs for their staff involved in
project so that their skills and capabilities are improved which makes easy to utilise available
resources in an optimum manner. This will bring profitable outcome to company in near future.

Communication: It is another important aspect which brings motivation and confidence


among staff to achieve best possible result. For this, the management of EY should bring
transparency in communication so that the employees involved in execution of project can
directly communicate with managers regarding their issues and responsibilities (Fisher, 2011).

Resources: It is main element without which the project activities cannot be executed
according to the pre-determined plans and actions. It includes human resource, funds,
technologies etc. which are required to be utilised in an optimum manner so as to bring
maximum positive result to company in near future. For this, the management of EY must
require to first analyse the existing resources the company have at present so that further
decisions of meeting required resources will be made.
WORK BREAKDOWN STRUCTURE AND A GANTT CHART TO
PROVIDE TIME FRAMES AND STAGES

Work breakdown structure: It refers to division of activities into small parts that will be
executed in completion of project within allotted time period. It is crucial part of project that will
make easy for managers to distribute work to a team after analysing their performance and
capabilities. With the context of project management, it is more useful in dividing the activities
into small elements so that the chances of facing any issues by the staff members while execution
of project will be less. Therefore, it is considered as an effective method in order to execute
multi-step as well as complex project done. The main objective of work breakdown structure is
to make easy for staff members to understand their roles and responsibilities by carefully
overseeing the activities into small part divisions. It enhances the productivity and profitability of
executed project in future period of time.
Gantt chart: It is a sort of the graphical representation of timetable that is useful in plan,
facilitate and furthermore track the specific activities in project. It is outline under which the
arrangement identified with horizontal lines that indicated measure of the completed work within
time period which is allotted at the beginning of project. In this, the activities of project are
partitioned based on explicit time-frame. It give the objective to employees with the goal that
they can centre in playing out the allotted activities in a fixed time frame. It will give the positive
results to project in future time period (Furlong, 2013).

SMALL-SCALE RESEARCH BY APPLYING QUALITATIVE AND


QUANTITATIVE RESEARCH METHODS

Research methodology may be defined as the systematic process of analysing methods


which are essentially required to use by researcher in order to carry out an effective research.
It includes theoretical analysis of methods along with the principles which are connected
with knowledge branch. There are mainly two kinds of research methods that can be used by
the researcher to draw a valid conclusion at the end of research. Such methods includes:

Qualitative: Using such method, the researcher mainly focuses on collecting data of
qualitative means which is well supported by the relevant facts and theoretical perspective. It
can be done by researcher by gathering, interpreting and also analysing data through
analysing the behaviour of people and it is subjective in nature.

Quantitative: Using such research method, the researcher mainly emphasis on collecting
and measuring information in statistical and numeric terms. It requires specific knowledge
and capabilities in researcher to interpret data in understandable manner so that valid
conclusion can be drawn at the end of research (Intriligator, 2017).

Among the two methods, researchers adopt qualitative research method in order to get
accurate and reliable information in detailed manner about the topic of research.

Data collection: It refers to gathering of relevant data related with the topic of research using
different methods such as primary and secondary. It is further explained as under:

Primary: Adopting such method enable researcher to gather first-hand information


through using various sources such as questionnaire, interviews, surveys etc. It brings more
accurate and reliable information thus mostly adopted method by researcher while carrying
out their research.

Secondary method: Using such method enable researcher to collect second had
information which was collected by other researcher in the past. It takes less time, energy and
funds due to which the researcher has adopted such method only if they have lack of
resources for conducting their research. It includes various sources such as books,
newspapers, journals, articles etc.

Sampling: It is the process of selecting limited respondents which represents the views
and thoughts of whole population. Such respondents include employees, targeted people etc.
By using such method, the researcher select 40 respondents as a sample size of population in
order to gather relevant data related with the topic of research the target place was the office
of EY at Lahore where the questionnaires were sent.

RESEARCH AND DATA USING AN APPROPRIATE TOOLS AND TECHNIQUES

Researcher must require drawing a valid conclusion which can be possible through
analysing the collected data more carefully. It assists management of EY to decide whether
to expand its business operations at global level or should wait for right time. Here are the

towards them in solving their problems related to work and achieving goals which is a good
outcome of implementing the code of conduct as the advantages of diversity can be fully
utilised as the management at the workplace is supporting the employees and no

all and the promised rewards can be reaped as well

Interpretation: It is pretty evident from the graph that the organization believe that the
workplace diversity has caused increase in the creativity and the productivity of the
organization as a whole because people who join the firm come from various back grounds
and they bring their experiences to the table as a result the creativity and the productivity of
the organization is increased rapidity as the company is consisting of people with knowledge
and experience as well

Interpretation: Human resource department does get affected as this department is


responsible for dealing with a lot of employee related issues and they have to establish the
workplace polices regarding the employees welfare and well-being so when an organization
wants to adopt workplace diversity the HR department of that organization is responsible for
implementing the policies the right way as they are responsible for hiring the right people for
the right job so how the HR department runs the place is important for us to know and so far
they are doing a good job

Interpretation: Diversity is no-stranger to consequences so when it comes to EY it does


have to encounter a lot of problems as well the three main problems are poor communication
high turnover and cost of keeping such a diverse workforce the most common problem
according to out respondents is poor communication this problem does arise when the
organization is operating in more than one countries and each country does not have the ideal
infrastructure to support the idealistic communication and timing is also an issue

Interpretation: Out of 40 twenty one of our respondents highlighted on job training is the
key practice of employee well fare as we have observed that EY is so renowned in job
training that many young graduates in the firm are solely joining the firm for training
experience as it improves there CV an EY being a world famous firm is taking the initiative
of training young minds so the firm is more focused on training and developing its
employees more than any other activity as the main source of attraction for the firm is
employee training as well

Interpretation: This is more of a cultural shock to the workers in developing countries as


half-hearted implementation of code of conduct as the survey shows that majority of the
respondents in Pakistan believe that the work-environment is unfair as they are loaded with
tasks goals which they have to achieve at all costs so what is the difference between a local
and a multinational firm the cultural influence of the corporate sector is increasing in
Pakistan so the managers think they are more aware of the ground realities which is fair but
the challenge is implementation not compromise

Interpretation: It is a big achievement as office politics is reduced in a place like Lahore


according to a few respondents but the only benefit is technological upgrade in the operations
which is not bad but other benefits like cultural development and reduction of office politics
should be given some more consideration as well .
APPROPRIATE RECOMMENDATIONS AS A RESULT OF RESEARCH
AND DATA ANALYSIS

FINDINGS

 Employees of EY are well aware of the diversity in the workplace which means that
the company is focusing on the importance of diversity and everyone in the
organization should be well aware of the concept of diversity
 EY management is very supportive towards all of employees and workers and the
management does not discriminate which is a very important finding in world
because as stated before a good and disciplined management can help the
organization in achieving the benefits of workplace diversity
 Creativity and Productivity has increased in the organization simultaneously which is
a very good indication that diversity is being implemented in the organization which
has resulted in an increase in the talent pool of the company which ultimately led to
the increase in creativity and productivity and also brand value as now more people
are willing to work in the organization
 Human Resource department at EY is very active as the company is constantly
advertising growth of the employees rather than the salary they will receive and the
establishment of a positive work environment pulls more people towards the
company which as an organization is a very smart strategy as best employees work
for less salary
 There is a lot of issue in communication among the organization which is huge hiccup
in the path of establishing workplace diversity as employees from different
backgrounds are not all the time available to guide less experienced employees or
teams in the developing and in some cases developed countries
 EY is more focused on the job training which cannot be seen as a bad practice as the
company advertises training and development for employees but ignoring other
activities may reduce interest for future employees and give other firms an advantage
over EY
 Pakistanis are certainly not happy with the work environment at EY which is a huge
shock the main reason being that they feel underpaid for the tasks the organization
makes them go through to achieve objectives the organization needs to look into this
concern as-well
 EY has been successful in reducing office politics and producing technically sound
workers in all departments as well which is a huge outcome of embracing workplace
diversity and equality as an organization EY can be a role model to other organization
as well especially organizations in Lahore where employees always complain of
excessive office politics which affects organization`s performance

RECOMMENDATIONS
 Make the employees more aware of equality as well especially when it comes to
gender discrimination training regarding gender discrimination and sexual harassment
is recommended
 Advertise the fact that the management is very supportive at all levels of employment
on the website and other forums to attract more experienced employees as well so that
the talent pool is balanced
 Human resource department should move to incentivising the employees especially in
developing countries where there is a lot of inflation and even the employees with
vision need to pay the bills so they incentives is a major attraction for job seeking
people in Pakistan
 Communication issue can be resolved by standardising trimming of communication
or the use of chat bots is also recommended to nullify the lack of availability the
company should have its own online portal for communication as well
 Focus more on implementing new technology and try to reduce the stress of work on
employees as well by introducing new ways of working through technology
workshops regarding technological implementation is recommended
 Again the organization needs to understand the ground realities in developing
countries as well as young impressionable minds are of the view of developing
themselves as employees but the reality is that inflation and economic situation of the
country is not allowing this concept to be a success so the company need to
incentivise in the form of bonuses and increments
LIMITATIONS OF THE RESERCH

To begin with there were only 40 respondents to deal with which means that the general
perception of the people working there is based on the opinion of just 40 people it may make
the research accurate for a small business but not for a multinational firm.

The strategy was to design the questionnaire in such a way that it could give us the idea of
the opinion of the employees working at EY as they were the main target which made
designing the questionnaire very easy as the target was very clear.

Also we had limited resources as we were only able to produce 40 questionaries’ and we
decided not to use Google forms as the company is not trusting any other portal of
information then the ones they use .

To overcome this problem we decided to use the hard copy form and the employees were
surprisingly more comfortable with this format as they had the time to fill in and sent it back
immediately as well as the questionnaire was not to lengthy for them and this exercise was
not a waste of time for them either

The research can be further improved by increasing the number of respondents and the
questionnaires which should be more targeted towards the employees at lower level and
managerial level as well and the questioners for each level should have a different level of
questions to make the report more accurate

CONCLUSION
The report covered EY in a lot of detail regarding equality and diversity at the workplace the
company came out as a role model for us because it was able to reduce office politics which
resulted in the increase of its productivity and creativity.

Organization has a talent pool which it can utilise properly because they have the knowledge
regarding utilization and they have focused on improving their operations for decades that is why
this organization was selected because it helps other businesses in succeeding as well so it very
important for them to stand out as a role model.

On the whole the report covered EY in detail and is presenting findings and recommendations
regarding adopting diversity as well since we belief that no organization is perfect but the one`s
seeking improvement can sustain for a long time
